Yet, across boardrooms and HR offices, managers are scratching their heads. Why are young employees questioning long-established processes? Why do they demand instant feedback, rigid work-life boundaries, and operational flexibility? How do we manage Gen Zs?

That dynamic friction framed the second panel discussion at the HR & CEO Wave Summit 2026, hosted by Jobberman Ghana. Bringing together executive coaches, business advisers, youth mentors, and Gen Z leaders, the conversation moved past mere complaints about youth culture. Instead, it challenged organisations to look inward: Are traditional workplace structures clashing with a generation designed for the digital age?

Table of Contents

Toggle

Is Gen Z hard to manage?

What are the biggest misconceptions about Gen Z?

The Nuance Debate: Are All Gen Zs Built the Same?

What does the shift toward “Co-Creation” look like in practice?

How must Learning & Development (L&D) evolve for Gen Z?

Mental health, empathy, and the power of feedback

Overcoming Age Bias in the Hiring Process

The Conversations HR Leaders Should Be Having Now

Is Gen Z hard to manage?

We’ve heard lots of complaints across social media and board conversations about how difficult it is to manage Gen Zs. Conversations on Reddit indicate that this stance is not shared by every employer, as they’ve all had different experiences with them. This was stressed by Paa Kwesi Folson at the HR and CEO Wave Summit 2026: the label of Gen Z being “difficult” is largely a myth born out of generational misunderstanding.

He challenged the room by pointing out that Gen Z is simply the first generation bold enough to openly question workplace practices and environments that previous generations silently tolerated. Where older generations learned to squeeze themselves into rigid corporate moulds, Gen Z seeks to customise systems to fit modern realities.

Dr. Benonia Aye reinforced this perspective by contrasting two worldviews which looked at :

The Industrial Era, which was built on rigid structures, stability, fixed office hours, and heavy manual oversight, whereas the <a class="article-body-links"href="https://www.jobberman.com.gh/discover/leveraging-gen-z-workplace-ghana">digital era is driven by speed, adaptability, instant communication, and execution-focused flexibility. This helps explain why Gen Z is seen as an impatient generation. Imagine having one billion results generated for you in just one query, compared to the Industrial Revolution, where people worked mostly to get quantity and therefore relied on unquestioned manual work. Besides, technology has not vastly improved.

The tension in today’s workplace is not a refusal to work; it is a direct clash between industrial-age rules and digital-age expectations.

What are the biggest misconceptions about Gen Z?

Before leaders can effectively lead young talent, they must break down common corporate stereotypes, and Gen Z seems to be central to breaking these stereotypes. One stereotype that must be debunked is that Gen Z is a personality trait. Emaline Datey emphasised that being Gen Z is not a “personality trait” or a character flaw. Rather, it is a generational conditioning shaped by growing up alongside rapid technological progress. The panellists debunked several widespread assumptions:

“They are lazy and lack loyalty”: In reality, Gen Z values efficiency, mental health, and meaningful work over performing “presenteeism” or working late hours just to look busy.

“They are all loud and entitled”: Gen Z is not a monolith. While some are outspoken, others require structured mentorship and direction.

“They don’t respect authority”: Respect is still paramount, but Gen Z values informal, transparent relationships and psychological safety over rigid corporate hierarchies.

Once these misconceptions are addressed, HR leaders can talk about creating friendly policies such as co-creation to keep the change running. Besides, SDG goals are profound on inclusivity and diversity.

Emaline Datey highlighting the importance of breaking corporate stereotypes and adapting L&D programs to modern digital learning styles at the HR & CEO Wave Summit 2026.

The Nuance Debate: Are All Gen Zs Built the Same?

Misconceptions about Gen Zs may stem from personal experiences or hearsay; thus, an attendee at the HR and CEO Wave Summit cautioned against lumping all Gen Zs together, noting that some workers who are not Gen Zs also lack direction or basic initiative. Emaline Datey clarified that workforce variations come down to behavioural conditioning rather than age group. Applying HR’s Theory X (employees requiring close supervision) and Theory Y (self-directed, ambitious employees) applies across every generation. The distinct trait of Gen Z is simply their fast pace, digital mindset, and desire for alternative approaches.

What does the shift toward “Co-Creation” look like in practice?

Beyond simply adjusting policies which deal with misconceptions, Dr Benonia Aryee introduced a fundamental paradigm shift: workplaces must move away from top-down enforcement toward co-creation.

When organisations face operational tension, whether around communication styles, flexible hours, or performance standards, leaders must actively involve Gen Z in building the solutions. This means co-creating:

Workplace Culture: Building an environment that balances older generations’ need for structure with Gen Z’s preference for fluidity.

Shared Vocabulary & Language: Developing clear, non-confrontational ways to communicate expectations and boundaries.

Adapting to New Economic Models: Aligning work hours with modern productivity styles. As Dr. Aryee noted regarding modern shift models, demanding a 4 p.m. meeting from employees who work non-traditional hours creates immediate friction, whereas clear expectations resolve it.

Without open dialogue between managers and young employees to co-create these norms, workplace misunderstandings will continue to hinder productivity.

How must Learning & Development (L&D) evolve for Gen Z?

Traditional training models such as day-long classroom lectures and dense reading manuals are increasingly ineffective for a generation raised on high-speed information.

Emaline Datey highlighted that L&D must shift toward modern, digestible formats:

Micro-learning & Self-Directed Tools: Utilising short-form content, digital platforms (like Coursera or YouTube), and interactive learning modules.

Customised Learning Paths: Allowing employees to voice how they want to be trained rather than imposing one-size-fits-all training regimes.

Mentorship & Direct Access: Initiatives like the “C-Suite Tea” teach on how to harness success and climb the corporate ladder and share workplace etiquette tips.

Crucially, Paa Kwesi Folson added that technical skills are rarely the primary gap for Gen Z, as most learn tools independently online. Instead, L&D programs must double down on <a class="article-body-links"href="https://www.jobberman.com.gh/learning/courses/240">soft skills including emotional intelligence, workplace communication, conflict resolution, and leadership.

Paa Kwesi Folson sharing insights on debunking Gen Z myths and building a culture of transparent, immediate feedback in the workplace.

Mental health, empathy, and the power of feedback

Prioritising mental health is no longer the cherished desire of Gen Zs. Gen Z professionals are navigating high levels of societal pressure, economic shifts, and mental health challenges. When communication breaks down between senior managers and young employees, it often manifests as a “performance block.”

Paa Kwesi Folson stressed the importance of an instant, transparent <a class="article-body-links"href="https://www.jobberman.com.gh/discover/7-ways-to-utilise-performance-review">feedback culture:

“Gen Z thrives on feedback.
